Hiring Fresher Steel Detailers: How to Test Skill Before the Offer

A practical four-stage assessment for hiring fresher steel detailers: portfolio review, drawing reading, a timed Tekla task and an error-finding test.

Every CV in the pile says "Tekla Structures" and "AutoCAD". Some candidates have finished a certificate course and a few have an internship. Two weeks after joining, it becomes clear that one new hire can model a portal frame but cannot read the design drawing it came from. Another produces tidy drawings with bolt holes that do not match the column. For a PEB manufacturer or detailing firm, a weak hire costs supervision time from your best checker, and revisions that reach the shop before anyone notices.

This post sets out a practical way to test fresher detailers for real skill before you make an offer. It is designed for detailing leads and HR teams who hire in small batches and cannot afford a long probation to find out.

Why the usual signals do not work

Degrees and general employability scores measure something else. The India Skills Report 2025 reports that 71.5% of B.E./B.Tech candidates scored above its employability benchmark, and 60% of mechanical engineering candidates did. The test is a useful national indicator of general readiness. It tells you nothing about whether a candidate can detail a haunch connection.

Software listed on a CV is not a skill level. "Tekla" can mean a two-week familiarisation course or months of project work. Certificates also vary. Some only confirm attendance, while others require passing an exam set by the software vendor.

You are competing for the same freshers. TeamLease EdTech's Career Outlook Report for July–December 2025 found that 70% of surveyed employers intended to hire freshers, and 82% in manufacturing. A slow or vague selection process loses good candidates to faster employers. A sharp one also tells candidates you take the work seriously.

What a job-ready junior detailer should be able to do

Before designing a test, agree internally what "ready" means. For PEB detailing, a reasonable baseline for a new junior is:

  1. Read a structural GA and frame design output and identify primary frames, secondary members and bracing
  2. Model primary members (columns, rafters) and secondary members (purlins, girts, bracing) accurately from those inputs
  3. Place and adjust standard connections: base plates, haunch and ridge splices, purlin cleats
  4. Run numbering and understand why mirrored or marked parts get different numbers
  5. Produce GA, assembly and single-part drawings that a shop can use without phoning the office
  6. Generate a BOM and check it against the model
  7. Explain in outline how single-part data becomes NC/DSTV files for CNC machines
  8. Check their own work and respond sensibly to a checker's mark-ups

Nobody expects a fresher to be fast or to handle every non-standard condition. You are testing whether the fundamentals are real, and whether the candidate checks their own work.

A four-stage assessment

Stage 1: Portfolio review (20–30 minutes)

Ask candidates to bring a project they modelled themselves, both the model and the drawings. Then ask questions no memorised answer can cover:

  • Walk me through how you set up this project before modelling.
  • Why is this connection detailed this way? What would change if the rafter were deeper?
  • Show me a mistake you found in your own drawings and how you found it.
  • Which parts of this project did you do alone, and where did you get help?

A candidate who modelled the project will talk about decisions. One who followed a tutorial step by step will talk about commands.

Stage 2: Drawing-reading test (30 minutes, on paper)

Give a real (anonymised) PEB GA and one frame design sheet. Ask the candidate to:

  • List the frame member sizes at two grid lines
  • Identify roof slope, eave height and bay spacing
  • Mark where bracing occurs and name its type
  • Note anything ambiguous they would raise as a query before modelling

The last question matters most. Good juniors ask questions early. That is the habit that prevents rework later.

Stage 3: Timed practical task (2–3 hours)

A small, bounded task is enough. For example: one end bay and one interior frame of a simple portal-frame building, with purlins and girts, a base plate, a haunch connection and a ridge splice. Required outputs: numbered model, one GA, two assembly drawings, three single-part drawings and a BOM.

Score the result, not the speed. Tell candidates in advance that completeness and accuracy count for more than finishing everything.

Stage 4: Error-finding exercise (30 minutes)

Give a short drawing set with planted errors. Hugh Dobbie's AISC paper on detailing practice lists the errors checkers find most often, which makes a ready-made source list:

  • Bolt holes in a member that do not match the supporting connection
  • Wrong hole diameters
  • A connection left out
  • BOM weights or quantities that disagree with the drawing
  • A reversed slope, or a right-hand and left-hand mix-up
  • An incorrect shipping mark on an erection drawing

Plant six to eight errors. A candidate who finds most of them and explains why each is a problem is showing a checker's instinct, which is harder to teach than software.

A simple scoring rubric

Score each area from 1 (not demonstrated) to 4 (independent at junior level):

Area What a "4" looks like
Drawing reading Correct sizes and geometry; raises sensible queries
Modelling accuracy Members, positions and profiles match inputs
Connections Appropriate, complete, no clashes
Numbering Run correctly; can explain mark differences
Drawings and BOM Shop-usable; BOM matches model
Self-checking Finds most planted errors; explains consequences
Communication Explains choices clearly; accepts correction

Set your own pass threshold. Most teams weight self-checking and drawing reading heavily, because those are the skills that save supervision time.

Things to watch for

  • Polished drawings but no ability to explain the connection logic
  • Portfolio projects that look identical across candidates from the same institute
  • A candidate who never questions an input, even an obviously ambiguous one
  • Confusion between settings that affect numbering and those that do not. Tekla's documentation, for example, notes that pop-mark and contour mark settings should be fixed before numbering because they affect it

The first 90 days still matter

A good assessment reduces risk. It does not remove the need for structured onboarding. Pair each new hire with a checker. Start them on secondary members and standard connections, and move to primary frames once their drawings come back with few mark-ups. Make back-checking of the checker's comments part of their routine from the first week.

Evaluating where candidates trained

When a candidate's training is part of the case for hiring them, ask three questions:

  1. Was the training assessed on practical output, or attendance alone?
  2. Is there a project you can see, with model and drawings, that the candidate did themselves?
  3. Is any software certificate issued by the vendor after an exam, or only by the training provider? Tekla lists its authorised training partners on its website.
